I found the answer to the second question. I must select Style = 3 - tbrSeparator from the toolbar properties.

Forget about the first question too, I figured it out that the flat buttons with the white background gave me the wrong impression. Beside, I don't think that's something we can change (the spacing).

Now if I could get the background the be transparent...
